Avdelingsleiarar sine utfordringar med ferieavvikling på sjukeheim gjennom sommarmånadane: usynleg arbeid, pasienttryggleik og relasjonar

Hensikta med denne masteroppgåva er å gjere greie for korleis avdelingsleiarar på kommunale sjukeheimar sjølv opplever arbeidskvardagen og dei utfordringane dei møter i forbindelse med ferieavvikling, med utgangspunkt i problemstillinga: Korleis førebur og møter avdelingsleiar utfordringar i forbindelse med ferieavvikling i sjukeheim?Med denne problemstillinga i botnen, har prosjektet fire forskingsspørsmål:• Kva er avdelingsleiar sine arbeidsoppgåver i forbindelse med ferieavvikling?• Korleis løyser avdelingsleiar opplæring og oppfølging av ferievikarar?• Korleis opplever avdelingsleiar pasienttryggleiken gjennom sommaren?• Korleis erfarer avdelingsleiar relasjonen til ferievikarar og andre tilsette?Forskinga baserer seg på djupneintervju av åtte avdelingsleiarar på kommunale sjukeheimar, der sju av dei er sjukepleiarar og ein har bakgrunn som fysioterapeut. Behovet for ferievikarar i sjukeheimane er stort, og behovet vil auke ytterlegare i åra som kjem. Resultata vert sett i lys av tidlegare forsking og teori frå fagfeltet, samt gjeldande lovverk og forskrifter for ferieavvikling i sjukeheim.Hovudfunna er: Avdelingsleiarane peikar på ein arbeidssituasjon prega av intensive periodar med mykje administrative og byråkratiske arbeidsoppgåver. Enkelte av desse arbeidsoppgåvene ber preg av å vere «usynleg arbeid», der arbeidsoppgåvene i liten grad vert anerkjend og verdsett. Avdelingsleiarane er nøgd med opplæringa og oppfølginga av ferievikarane, men peikar på at det til tider vert lite tid. Dei gjer det beste dei kan i situasjonen, og aksepterer at den ikkje er ideell. Når det kjem til tryggleiken på avdelinga er avdelingsleiarane nøgd med pasienttryggleiken og såg ikkje på den som ei utfordring, sjølv om fleire informantar peika på at kvaliteten ikkje var det same gjennom sommaren. Det dei løftar som ei større utfordring var tryggleiken for dei faste tilsette, og spesielt for sjukepleiarane som ofte vart ståande aleine i sårbare situasjonar for å få feriekabalen til å gå opp. Det siste funnet er verdien av relasjonar. Avdelingsleiarane trakk fram relasjonen til andre medarbeidarar som ei hovudårsak til deira motivasjon for å halde fram i arbeidet. The purpose of this master's thesis is to shed light on how department managers in municipal nursing homes experience the work and challenges they face in connection with vacation management. I do this by answering the following question: How does the department manager prepare and meet challenges in connection with vacation in nursing homes?With this issue at its core, the project addresses four research questions: • What are the department manager's tasks in connection with holiday staffing?• How does the department manager handle the training and supervision of temporary staff?• How does the department manager perceive patient safety during the summer?• How does the department manager experience relationships with temporary staff and other employees?My research looks closely at the department manager's work tasks and the organization, training and follow-up of temporary holiday staff, safety for patients and employees, and the department manager's relationship to temporary holiday workers and permanent employees. The research is based on in-depth interviews with eight department managers at municipal nursing homes, seven of whom are nurses, and one has a background as a physiotherapist. The need for temporary vacation workers in nursing homes is great, and the need will increase further in the years to come. The results are based on previous research and theory from the field, as well as current legislation and regulations for holiday management in nursing homes. The main findings are: The department managers are aware of a work situation characterized by intensive periods with a lot of administrative and bureaucratic work. Some of the tasks bear the mark of "invisible work," where the work tasks are hardly recognized or appreciative. Department managers are satisfied with the training and follow-up of the holiday temps, but point out that there is little time occasionally. They do the best they can in the situation and accept that it is not ideal. When it came to safety in the ward, the department managers were satisfied with patient safety and did not regard it as a challenge, even though several informants point out that the quality was not the same throughout the summer. What was a bigger challenge was safety for the permanent employees, and especially for the nurses who were often left alone in vulnerable situations to complete the holiday work schedule. The last finding that emerged was the importance of relationships. The department managers cited the relationship with other employees as a main reason for their motivation to continue in their work.
