Sammendrag
Siden 2019 har utviklerne i SpareBank 1 Utvikling hatt fagdag hver torsdag. Det at etselskap setter av 20% av arbeidstiden til sine ansatte for å jobbe med faglig utvikling erganske unikt i norsk sammenheng. Det har vært utført lite målinger av hvilken effektfagdagen har hatt utover helsemålinger.
Formålet med denne studien er å medvirke til økt kunnskap om effekten av fagdagen iSpareBank 1 Utvikling i en innovasjonskontekst, og dermed bidra med ny innsikt innenforfagfeltet som kan inspirere de ansatte i SpareBank 1 og andre selskap som jobber meddigital produktutvikling. Forskningen er gjennomført som en kvalitativ casestudie somhar hatt til hensikt å finne ut om fagdagen har bidratt til innovasjon gjennom å svare påfølgende forskningsspørsmål:
1. Har fagdagen bidratt til konkrete innovasjoner?2. Bidrar fagdagen til å fremme egenskaper knyttet til medarbeiderdrevet innovasjon (MDI)?3. Bidrar fagdagen til å styrke andre organisatoriske egenskaper som kan ha betydning for bedriftens innovasjonsevne?4. Finnes det noen begrensninger ved fagdagen som virkemiddel for innovasjon?
Data har vært samlet inn gjennom kvalitative intervjuer av 10 informanter i SpareBank 1Utvikling som har dannet hovedgrunnlaget for analysen.Resultatene viser at fagdagen har bidratt til innovasjon som har hatt stor effekt påutviklingsprosessen i SpareBank 1 Utvikling. Selv om ikke dette er produktinnovasjonersom kommer sluttbrukerne direkte til gode, er det innovasjoner som gjørutviklerhverdagen bedre. Det påvirker også bankene siden SpareBank 1 Utvikling kanutvikle og lansere ny funksjonaliteten raskere. Resultatene viser også at fagdagen bidrartil innovasjon på flere andre måter. Fagdagen bidrar til økt motivasjon og læring, bedresamhold og sosialt miljø i utvikleravdelingen, økt kunnskap om teknologi og ikke minstmuligheten for å kunne løfte blikket og tenke utenfor boksen. Dette er egenskaper sominnovasjonsforskningen har vist at kan fremme innovasjon. Kompetanse er både enforutsetning og en kilde til innovasjon, og det kompetanseløftet og denteknologiutforskningen som fagdagen bidrar med er viktig for innovasjonsarbeidet iproduktteamene utenfor fagdagen.
Resultatene viser også at fagdagen støtter opp under flere av egenskapene som ansessom drivkrefter for MDI. Men det er også funnet begrensninger som gjør at fagdagensom virkemiddel er et stykke unna «fullstendig MDI». Det er mange av utviklerne somikke bruker fagdagen like aktivt, og det er lite tverrfaglig samarbeid på fagdagen somkan gå ut over idégenereringen. Fagdagen har høy grad av autonomi, som medfører litenkopling mellom strategiske mål for selskapet og det faktiske arbeidet på fagdagen. Enannen mulig begrensning for innovasjon denne studien har funnet er at overgangen fraidefase til utviklingsfase kan være vanskelig dersom ideene ikke har et naturligtilholdssted i et produktteam.
Fagdagen bidrar på mange måter til innovasjon, og den har vist seg å være svært viktigfor å både beholde ansatte og rekruttere nye. Det er derfor viktig at ikke iveren etter ågjøre fagdagen til et innovasjonsprosjekt gjør at den ikke lenger er en fagdag. Since 2019, the developers in SpareBank 1 Utvikling have had a professional day everyThursday. The fact that a company sets aside 20% of its employees' working time towork on professional development is quite unique in the Norwegian context. Fewmeasurements have been carried out of the effect the professional day has had beyondhealth measurements.The purpose of this study is to contribute to increased knowledge about the effect of theprofessional day in SpareBank 1 Development in an innovation context, and thus tocontribute new insights within the field that can inspire the employees of SpareBank 1and other companies that work with digital product development. The research has beencarried out as a qualitative case study, with the aim of finding out whether theprofessional day has contributed to innovation by answering the following researchquestions:1. Has the professional day contributed to concrete innovations?2. Does the professional day contribute to promoting characteristics related to employee-driven innovation (MDI)?3. Does the professional day contribute to strengthening other organizational characteristics that may have an impact on the company's ability to innovate?4. Are there any limitations to the professional day as a tool for innovation?
Data has been collected through qualitative interviews of 10 informants in SpareBank 1Utvikling, who have formed the main basis for the analysis. The results show that theprofessional day has contributed to innovation which has had a major effect on thedevelopment process and made developers' everyday lives better. It also affects thebanks since SpareBank 1 Utvikling can develop and launch new functionality morequickly. The results also show that the professional day contributes to innovation inseveral other ways. The professional day contributes to increased motivation andlearning, better cohesion and a social environment in the development department,increased knowledge of technology and the opportunity to think outside the box. Theseare characteristics that innovation research has shown can promote innovation.Competence is both a prerequisite and a source of innovation, and the boost incompetence and technology exploration that the professional day contributes to isimportant for the innovation work in the product teams.
The results also show that the professional day supports several of the characteristicsthat are considered driving forces for MDI. But limitations have also been found whichmean that the professional day as a means of action is a long way from "complete MDI".Many of the developers do not use the professional day at all, and there is littleinterdisciplinary collaboration at the professional day that can go beyond the generationof ideas. The professional day has a high degree of autonomy, which entails littleconnection between strategic goals for the company and the actual work on theprofessional day. Another possible limitation is that the transition from the idea phase tothe development phase can be difficult if the ideas do not have a natural place ofresidence in a product team. In many ways, the professional day contributes toinnovation, and it has proven to be very important for both retaining employees andrecruiting new ones. It is therefore important that the eagerness to turn the professionalday into an innovation project does not mean that it is no longer a professional day.
