dc.description.abstract | Tittel: «Kollegaveiledning, en investering for NAV-veilederen»
Bakgrunn: Studien søker å belyse viktigheten av kollegaveiledning som
kompetansehevingstilbud i NAV, og hvordan det kan bidra til å styrke veilederrollen.
Formål: Formålet med studien har vært å få en større innsikt i hvordan det å delta i
kollegaveiledning oppleves for de ulike veilederne, hvordan deltakelsen bidrar til
veilederrollen, men også til organisasjonen NAV som en helhet. Siden mye av arbeidet
NAV er satt til å gjøre er juridisk og politisk bestemt, er det interessant å se hvordan de
ansatte selv kan benytte kollegaskapet til å gjøre denne rollen enda bedre. Videre setter
studien lys på det store ansvaret som ligger i rollen som veileder, og belyser viktigheten
av at veilederne også prioriteres i dette arbeidet. Ved å trekke inn teoretisk rammeverk
fra både kognitiv-, sosialkonstruktivistisk- og psykologisk perspektiv, belyser studien
hvordan sosiale faktorer bidrar til å forstå fenomenet kollegaveiledning på.
Studiens problemstilling: «Hvordan oppleves deltakelse i kollegaveiledningsgrupper
ved et NAV-kontor, og på hvilken måte kan kollegaveiledning bidra til utvikling av
veilederrollen?»
Metode: I studien ble det benyttet kvalitativ metode med semistrukturerte
dybdeintervju. Utvalget besto av fem ansatte ved et NAV-kontor, hvor fire har vært
deltaker i kollegaveiledningsgrupper og en har vært kollegaveileder ved NAV-kontoret.
Tematisk metode var utgangspunktet for transkribering av intervju og analyse av
datamaterialet. Som utgangspunkt har forskningsprosessen hatt en induktiv
arbeidsmetode, men den har hatt tendenser til å være noe deduktiv med visse tanker om
hvilken teori som kunne være aktuell på forhånd. Teorien har derimot ikke blitt fastsatt
før analysearbeidet var ferdig. Identifiseringen av tema ble utført på bakgrunn av
gjentakende mønstre fra datamaterialet som ble kodet og systematisert inn i ulike tema.
Funn: Gjennom analysen ble tre overordnede tema identifisert:
• Ensomhet i veilederrollen
• Diskrepansen mellom å delta eller det å prioritere arbeidsoppgavene
• En investering for veilederrollen
Konklusjon: Deltakerne i denne studien hadde ulike opplevelser av
kollegaveiledningstilbudet. For eksempel tyder funnene i analysen på at kollegaveiledning
kan være en viktig arena for å prioritere seg selv som veileder, og få et avbrekk fra
brukerfokuset. Noe som kan bidra til å styrke veilederrollen ved å få en arena for støtte,
medfølelse og erfaringsdeling. Videre viser funnene til at kollegaveiledningsgrupper kan
bidra til et fellesskap, et bedre samhold og tillit blant kollegaene. Noe som for eksempel
fører til en lavere terskel for å ta kontakt på tvers av avdelinger. Studien belyser også
hvordan hindringer som tid og store arbeidsmengder kan påvirke deltakelsen, og
hvordan tilrettelegging og prioritering er viktig for best mulig utbytte. | |
dc.description.abstract | Title: “Peer counseling, an investment for the NAV counselor”
Backround: The study aims to highlight the importance of a competency enhancement
program such as peer counseling, and how this can contribute to strengthening the
counseling role.
Purpose: The purpose of the study has been to gain a deeper understanding of how
participating in peer counseling groups is experienced by different counselors, how the
participation contributed to the counseling role, as well as to the organization NAV. Since
much of the work conducted by NAV is legally and politically mandated, it is interesting
to see how employees themselves can contribute to improving this role. Furthermore,
this study sheds light on the significant responsibility inherent in the counselor role,
emphasizing the importance of prioritizing counselors in this work. By incorporating
theoretical frameworks from cognitive, social constructivist, and psychological points of
view, the study aims to illuminate how social factors contribute to understanding the
phenomenon of peer counseling.
Problem formulation: «How is participation in peer counseling groups experienced at a
NAV office, and in what way can peer counseling contribute to the development of the
counseling role?»
Method: The study employed a qualitative method with semi-structured in-depth
interviews. The selection consisted of five employees at a NAV office, where four of them
participated in peer counseling groups and one has been a peer counselor at the NAV
office. Thematic analysis guided the transcription of interviews and the analysis of the
data material. The research process primarily followed an inductive approach, although it
tended to be somewhat deductive with certain thoughts about which theory could be
relevant in advance. However, the theory was not determined until the analysis was
completed. The identification of themes was conducted based on recurring patterns from
the data material that were coded and systematized into various themes.
Findings: Through the analyis three overaching themes were identified:
• Loneliness in the counsling role
• The discrepancy between participating or prioritazing the tasks
• An investment for the counseling role
Conclusion: The participants in this study had varied experiences with the peer
counseling groups. For example, findings from the analysis suggest that peer counseling
can be an important platform for counselors to prioritize themselves and take a break
from the client-focused work. Something that may strengthen the counseling role by
providing a space for support, empathy, and for sharing experiences. Furthermore, the
findings indicate that peer counseling groups can contribute to a sense of community,
improved cohesion, and trust among colleagues. This, for instance, led to a reduced
barrier for contacting each other across departments. The study also sheds light on how
obstacles such as time and heavy workloads can affect participation, and how facilitation
and prioritizing are important for the best possible outcome. | |
