Abstract
Hensikten med masteroppgaven er å undersøke effekten av digitale overganger på organisasjoners arbeidsmetoder og strukturer, samt hvordan ledere og ansatte tilpasser seg verdens pågående digitalisering. Oppgaven bygger på teoretiske rammeverk med fokus på digitale overganger og strukturelle endringer. Ettersom overganger fører med seg ulike dimensjoner av endring, er også perspektiver fra endringsledelseslitteraturen inkludert. Formålet med oppgaven utforskes gjennom en kvalitativ studie av hvordan endringsledelse kan bidra til fremtidens produksjon i sammenheng med fiskerinæringen. For å gi innsikt og illustrere mulige praktiske og teoretiske implikasjoner, benyttes en intervjubasert kvalitativ empirisk forskningstilnærming. Prosjektet skal undersøke informantenes og fiskeribedriftenes forståelse av digitale overganger, og hvilke utfordringer de står overfor, samt hvordan de velger å tilpasse seg disse utfordringene. Ved å samle inn data fra tre store organisasjoner forventes det å kunne identifisere fellestrekk i hvordan organisasjoner håndterer digitale endringer, samt undersøke de spesielle mulighetene og vanskelighetene som disse organisasjonene har møtt.
Hovedfunnene indikerer at organisasjoner ønsker å implementere digitale endringer for å øke effektiviteten og redusere kostnadene. Dette skyldes økt markedskonkurranse og behovet for å være mer kostnadseffektiv. I tillegg er det viktig å holde seg informert om eventuelle nye forskrifter knyttet til bærekraft og klimaendringer. Tallrike organisasjoner er under økende press for å redusere sin klimapåvirkning, og digitalisering kan være et verdifullt verktøy for å nå dette målet. Det har blitt avdekket at digitale overganger kan ha en betydelig innvirkning på organisasjoner og ledelse, til tross for at det ikke nødvendigvis er den primære årsaken til strukturelle endringer. I tillegg kan ytre faktorer som konflikter og politiske endringer resultere i uforutsette organisasjonsstrukturendringer. Dette understreker viktigheten av å ha en endringsledelse som kan tilpasse seg endringer etter hvert som de oppstår. I tillegg ble det oppdaget at endringsmotstand ikke er så sentralt som tidligere forskning påpeker. Dette kan skyldes at de ansatte i organisasjonen anerkjenner behovet for endring for å sikre at organisasjonen kan fortsette å fungere og tilpasse seg nye utfordringer. For å sikre sømløs implementering av endringer, er det imidlertid viktig å anerkjenne og løse bekymringene til de som er imot dem. The purpose of this master's thesis is to investigate the effects of digital transitions on organizations' working methods and structures, as well as how managers and employees adapt to the world's ongoing digitization. The thesis draws on theoretical frameworks focusing on digital transitions and structural changes. As transitions brings along various dimensions of change, perspectives from the change management literature are also included. The thesis purpose is explored through a qualitative study of how change management can contribute to the future of manufacturing in the context of fishing industry. To provide insight and illustrate potential practical and theoretical implications, an interview-based qualitative empirical research approach is used. The project will investigate the informants' and the fishing companies' understanding of digital transitions, and the challenges they face, as well as how they choose to adapt to these challenges. By collecting data from three large organizations, it is expected to be able to identify common features in how organizations cope with digital change, as well as examine the particular possibilities and difficulties that these organizations have encountered.The main findings indicate that organizations want to implement digital changes to increase efficiency and reduce costs. This is due to increased market competition and the need to be more cost-effective. In addition, it is essential to remain informed of any new regulations related to sustainability and climate change. Numerous organizations are under increasing pressure to reduce their climate impact, and digitization can be a valuable tool for achieving this objective. It has been revealed that digital transitions can have a significant impact on organizations and management, despite not necessarily being the primary cause of structural changes.In addition, external factors such as conflicts and political shifts can result in unanticipated organizational structure changes. This highlights the importance of having a change management strategy that can adapt to changes as they occur. In addition, it was discovered that change resistance is not always as central as previously research has pointed out. This may be due to the fact that the employees of the organization recognize the need for change to ensure that the organization can continue to function and adapt to new challenges. To ensure the seamless implementation of changes, it is essential, however, to acknowledge and resolve the concerns of those who oppose them. It is also crucial to consider feedback and adjust plans accordingly. Changes necessitate communication and participation for successful implementation. This may help in preventing conflicts by ensuring that all parties understand what is occurring and why.
