Kunnskapsdeling som konkurransefortrinn - en kvalitativ studie om ansattes motivasjon

Sammendrag
Denne studien har som hensikt å undersøke hvilken betydning kunnskapsdeling har for casebedriftens evne til å konkurrere i et samfunn hvor kunnskap har fått økende oppmerksomhet. Flere og flere bedrifter drar nytte av å sette fokus på kunnskapsdeling som en del av sin organisering og ledelse, og det er derfor interessant å utforske hvorvidt kunnskapsdeling muliggjort gjennom sosiale relasjoner har betydning for bedriftens konkurransefortrinn. For å belyse problemstillingen er tre forskningsspørsmål (FS) formulert:
FS1: Hvilken betydning har faktorer som tillit, motivasjon og kultur for de sosiale relasjonene mellom de ansatte i bedriften? FS2: Hvilken innvirkning har de sosiale relasjonene mellom ansatte på hvilken kunnskap som blir delt og hvordan denne kunnskapen deles? FS3: Hvordan kan sosiale relasjoner og kunnskapsdeling mellom de ansatte komme til uttrykk som et av bedriftens konkurransefortrinn i form av ytelse og effektivitet?
For å forske på temaet og problemstillingen har jeg valgt å benytte meg av en kvalitativ forskningsmetode, med casestudier som forskningsdesign. Det ble gjennomført seks dybdeintervjuer med et utvalg fra casebedriften om deres erfaringer og opplevelser rundt nøkkelbegreper som tillit, motivasjon, organisasjonskultur, kunnskapsdeling og konkurransefortrinn.
Funnene er presentert ved bruk av en «within-case»-analyse, hvor hvert enkelt intervju er skrevet ut i form av sitater og gjenfortelling av intervjuobjektenes egne opplevelse av sosiale relasjoner, kunnskapsdeling og konkurransefortrinn i casebedriften. Videre ble disse intervjuene analysert og kodifisert for å se nærmere på hva som stod frem som hovedfunn i oppgaven. Hovedfunnene ble deretter knyttet sammen med det teoretiske grunnlaget og forskningsspørsmålene i diskusjonskapittelet ved bruk av en «cross-case»-analyse. De viktigste funnene i denne oppgaven er at motivasjonsfaktorene tillit, organisasjonskultur, kommunikasjon og vilje fremstår som det største grunnlaget for de ansattes grad av kunnskapsdeling i casebedriften. Dernest er det også viktig å fremheve den positive innvirkningen tilstedeværelsen av kunnskapsdeling har for bedriftens konkurransefortrinn. Konkurransefortrinn i form av følt effektivitet og ytelse kan også virke motiverende for ansatte, og disse funnene er derfor modellert i en kunnskapsdelingsmodell.
Avslutningsvis, for å oppsummere, synes funnene å vise at kunnskapsdeling som er muliggjort gjennom motivasjonsfaktorene tillit, organisasjonskultur, kommunikasjon og vilje kan være et bidrag til bedriftens konkurransefortrinn i form av opplevd effektivitet og ytelse. Dette prosjektet er et potensielt bidrag til forståelsen av kunnskapsdeling blant ansatte, og kan benyttes innenfor kunnskapsledelse i akademia og arbeidsmarkedet. This study aims to investigate the impact of knowledge sharing on the case company’s ability to compete in a society where knowledge has gained increasing attention. More and more companies benefit from focusing on knowledge sharing as part of their organization and management, and it is therefore interesting to explore whether knowledge sharing enabled through social relationships has an impact on the company’s competitive advantage. Three research questions (RQ) have been formulated to shed light on the thesis statement:
RQ1: What impact do factors such as trust, motivation and organizational culture have on the social relations between employees in the company?RQ2: What impact do the social relations between employees have on what knowledge is shared and how this knowledge is shared?RQ3: How can social relations and knowledge sharing between employees be expressed as one of the company’s competitive advantages in terms of performance and efficiency?
To research the topic and the thesis statement, I have chosen to use a qualitative method, with case studies as the research design. Six in-depth interviews were conducted with a sample of the case company’s employees about their experiences and perceptions of key concepts such as trust, motivation, organizational culture, knowledge sharing and competitive advantage.
The findings are presented using a within-case analysis, where each interview s written out in the form of quotes and retelling of the interviewees’ own experiences of social relations, knowledge sharing and competitive advantage in the case company. Furthermore, these interviews were analyzed and codified to look more closely at what emerged as the main findings of the thesis. The main findings were then linked to the theoretical basis and research questions in the discussion chapter using a cross-case analysis. The most important findings of this thesis are that the motivational factors of trust, organizational culture, communication and willingness emerge as the fundamental basis for the employees’ degree of knowledge sharing in the case company. Secondly, it is also important to highlight the positive impact the presence of knowledge sharing has on the company’s competitive advantage. Competitive advantage in terms of perceived efficiency and performance can also be motivating for employees, and these findings are therefore modeled in a knowledge sharing model.
In conclusion, the findings seem to show that knowledge sharing that is enabled through the motivational factors of trust, organizational culture, communication and willingness can be a contribution to the company’s competitive advantage in terms of perceived efficiency and performance. This project is a potential contribution to the understanding of knowledge sharing among employees and can be used within knowledge management in academia and the labor market.
