dc.description.abstractGjennom det økende søkelyset på bærekraft de siste årene har norsk næringsliv gått gjennom store endringer. For noen organisasjoner har omstillingen vært krevende, mens andre viser seg å være mer forberedt på endringene som tvinges frem. Flere organisasjoner har frivillig valgt å implementere bærekraftige endringer, kanskje for grunner relatert til etikk og samfunnsansvar. Dagens organisasjoner kan derimot se andre grunner for å starte med et slikt arbeid, som nye forretningsområder, svar fra interessenter og omgivelser og for å beskytte sitt omdømme. Med utgangspunkt i en veletablert, nordisk organisasjon vil denne oppgaven avdekke, diskutere og konkludere med hvordan Schibsted arbeider med bærekraftige endringsprosesser, og belyse utfordringene og mulighetene en endringsagent/leder står overfor i dette skiftet. Oppgaven baseres på en kvalitativ studie av Schibsted. Gjennom intervjurunder med to ansatte i konsernet vil funnene våre danne grunnlag for drøftingen som søker å besvare problemstillingen i best mulig grad. Respondentene ga oss et godt innblikk i deres arbeid med bærekraft, og hvilke faktorer de anser som viktige for en endringsagent/leder i målsettingen for en vellykket endringsprosess, som leder til en mer bærekraftig forretningsdrift. Av våre viktigste funn anser vi kompetanse, kommunikasjon og forankring i strategi som viktige faktorer for en vellykket, bærekraftig endringsprosess. Disse faktorene har presentert seg som både forutsetninger og utfordringer, så organisasjonenes arbeid med det nevnte vil bidra til å legge grunnlaget for hvorvidt endringsprosessen gjennomføres med suksess eller ei. Vi ser også viktigheten av engasjerte ledere som inkluderer de ansatte i størst mulig grad i jakten på tilstanden der hele organisasjonen “tenker bærekraft”. Bærekraftige endringsprosesser krever dermed engasjerte endringsagenter/ledere. Vi har gjennom våre intervjuer erfart at arbeidet vil være utfordrende uten disse ildsjelene som sitter med en ekstra stor motivasjon til å arbeide med tematikken. Særlig for mellomstore- og store organisasjoner er det essensielt å sitte på disse ressursene som vil gjøre omstillingene mer effektive.
dc.description.abstractDue to the ever-rising focus on sustainability over the last years, the Norwegian business world has experienced some big changes. For some organizations these types of changes can be very demanding, while others seem to be more prepared for the changes that need to occur. Some organizations have started their sustainable business development for reasons related to ethics and their corporate responsibilities towards their community. However, organizations today might as well be influenced by possibilities like new business markets, pressure from their stakeholders and surroundings, and their willingness to protect their reputation, and see these as good reasons for changing their organization towards a more sustainable one. Based on a well-established Nordic organization, this paper will uncover, discuss and make a conclusion on how Schibsted manage their sustainable change process, and highlight the challenges and possibilities a change agent/leader will meet during this process. This paper is based on a qualitative study of Schibsted. Through interviews with two of their employees, our findings will serve as a base for the discussion, which seeks to answer our research question in the best way possible. Our respondents gave us a good insight into their work with sustainability, and to which factors they see as important for a change agent/leader to possess in this type of sustainable change process. Our most important findings include knowledge, communication, and the inclusion of sustainability in the business strategy. These findings are what we consider as necessary factors to achieve a successful sustainable change process. These factors present themselves both as preconditions and challenges, therefore the organizations’ work with these findings will contribute to whether or not the change process is a successful one. We also see the importance of committed leaders who include the employees in the best way possible, in their pursuit of being able to be seen as a sustainable organization. A sustainable change process demands committed change agents/leaders. We have uncovered through our interviews that the effort needed is challenging without these motivated individuals, who work towards the organizations common goal. Especially for midsized- and big organizations, it is essential to possess these resources to be able to change their organization in an effective way.
