dc.description.abstractSammendrag Samfunnstrendene går mot at det meste av verdiskapningen i Norge vil foregå i kunnskapsintensive bedrifter. Tradisjonelt sett har kunnskap fulgt den hierarkiske oppbyggingen, men slik er det ikke lenger. Den autoritære lederen har ingen plass i den moderne bedriften med høyt utdannede ansatte. Moderne ledere må ha et bevisst forhold til tillit innen ledelse for å kunne utnytte kompetansen i organisasjonen. For å bedre forstå ledere i dag i små og mellomstore bedrifter (SMB) innen teknolog, har vi definert en problemstilling: Hvordan reflekterer ledere om tillit og hva har det å si for deres forståelse av ledelse? For å få svar på problemstillingen valgte vi en kvalitativ, induktiv forskningsmetode, der vi har intervjuet 6 informanter. Hovedfunnene fra empiri er: 1. Tillit er helt avgjørende for en organisasjon 2. Tillit er underordnet resultater 3. De fleste informantene mener at det trengs kontrollmekanismer 4. Lederen bør gi tillit til de ansatte for å få tillit 5. Tillit fra leder til ansatte gis umiddelbart og vedlikeholdes ved åpen og ærlig kommunikasjon 6. Tillit fra ansatte til leder vedlikeholdes ikke i like stor grad som fra leder til ansatte 7. Det er uenighet om det er nødvendig med faglig kompetanse for lederen for å oppnå tillit 8. De fleste mener at tillitsbrudd kan gjenopprettes I diskusjonen belyser vi hvordan informantene forholder seg til fenomenet tillit og adferd. Vi diskuterer informantenes forståelse av ledelse og deres bruk av kontrollmekanismer og deres bruk av tillit som verktøy. Til slutt ser vi på koplingen mellom administrasjon og ledelse i forhold til tillit. Vi finner at tillit til ansatte er avgjørende for deres ledelse. De er ikke omforent om at tillit fra de ansatte er like viktig som at lederen gir tillit til den ansatte. Omtanke og åpen kommunikasjon blir brukt av lederne for å erverve tillit, enten i form av dialog eller systemer, men viktigheten av tillit fra den ansatte er undervurdert. I sin forståelse av lederskap, sier lederne at de bruker kontrollmekanismer, for å redusere opplevd risiko, der opplevd risiko i utgangspunktet var for høy til å gi tillit. De bruker også kontrollmekanismer for å ta vare på den ansatte, som også vil bidra til å skape tillit. Lederne er ikke bevisste på viktigheten av tillit i en kunnskapsbedrift. Tilliten til lederen er minst like viktig som tillit til den ansatte og dagens ledere må forstå viktigheten av denne gjensidigheten for å skape motivasjon, myndighet og styrke hos de ansatte. Dersom lederen har kunnskap om hvordan tillit oppnås og ivaretas kan dette være en nøkkelfaktor for å lykkes.
dc.description.abstractAbstract The societal trends indicates that most of the value creation in Norway will take place in knowledge-intensive companies. Traditionally, knowledge has followed the hierarchical structure, but this is no longer the case. The authoritarian leader has no place in the modern company with highly educated employees. Modern leaders must have a conscious relationship with trust in management in order to utilize the competence in the organization. To better understand managers today in small and medium-sized enterprises (SME) in the field of technology, we have defined a research question: How do leaders reflect on trust and what does it mean for their understanding of leadership? To get an answer to the research question, we chose a qualitative, inductive research method, where we interviewed 6 informants. The main findings from empirical data are: 1. Trust is absolutely crucial for an organization 2. Trust is secondary to results 3. Most informants believe that control mechanisms are needed 4. The manager should give trust to the employees to gain trust 5. Trust from the manager to the employees is given immediately and maintained through open and honest communication 6. Trust from employees to the manager is not maintained to the same extent as from the manager to the employees 7. There is disagreement as to whether professional competence is necessary for the leader to gain trust 8. Most people believe that breaches of trust can be restored In the discussion, we shed light on how the informants relate to the phenomenon of trust and behavior. We discuss the informants' understanding of management and their use of control mechanisms and their use of trust as a tool. Finally, we look at the connection between administration and management in relation to trust. We find that trust in employees is crucial to their management. They do not agree that trust from employees is as important as that the manager gives trust to the employee. Caring and open communication are used by managers to gain trust, either in the form of dialogue or systems, but the importance of trust from the employee is underestimated. In their understanding of leadership, leaders say they use control mechanisms, to reduce perceived risk, where perceived risk initially was too high to provide confidence. They also use control mechanisms to take care of the employee, which also will contribute to build trust. Managers are not aware of the importance of trust in a knowledge company. Trust in the manager is at least as important as trust in the employee and today's managers must understand the importance of this reciprocity in order to create motivation, authority and strength in the employees. If the leader has knowledge of how trust is achieved and maintained, this can be a key factor for success.
