Gjennom denne oppgaven ønsker vi å finne ut mer om begrepet skreddersøm knyttet tilendringsprosesser. Mind AS, en bedrift som har leder- og organisasjonsutvikling som sittvirkeområde, er brukt som utgangspunkt for å se nærmere på de fordeler og ulemperskreddersøm kan medbringe. Problemstillingen for oppgaven er som følger:
“I hvilken grad er skreddersøm nødvendig for å gjennomføre en vellykket endringsprosess?”
For å komme frem til en konklusjon, ble det gjennomført en kvalitativ studie medrespondenter fra Mind. Gjennom intervjuer fant vi flere interessante funn, blant annet atskreddersøm medfører utfordringer for nyansatte, da det ikke finnes noen “oppskrift” påhvordan de ulike delene av endringsprosessene skal gjennomføres. Dette fører til at nyansattemå lære av de mer erfarne ansatte, hvilket kan ta lang tid og medføre unødvendig bruk avressurser.
På motsatt side av skreddersøm finner vi standardisering. Oppgaven vil også belysestandardisering som et alternativ til skreddersøm, og se på muligheter forkunnskapsorganisasjoner til å bruke både skreddersøm og standardisering for å effektivisereendringsprosesser i størst mulig grad. Konseptet “Lean Management” er en viktig oggjennomgående teori i oppgaven, i tillegg til Kotter og Lewin som er kjente for teorier omendringsprosesser. Sensemaking vil også ha sin plass i oppgaven for å belyse viktigheten av åredusere usikkerhet i organisasjoner.
Resultatene i oppgaven heller mot at skreddersøm er en nødvendighet ikunnskapsorganisasjoner da en fullstendig standardisering ville resultere i at bedriften ikkelenger er noen kunnskapsorganisasjon. Likevel gjennom teori og funn fra undersøkelsen erdet flere ting som peker i retning av at en viss standardisering ville vært både effektivt oggunstig. Abstract
Through this thesis, we want to find out more about the concept of tailoring related to changeprocesses. We decided that Mind AS, a company that has management and organizationaldevelopment as its area of operation, would be a great starting point to take a closer look atthe advantages and disadvantages of tailoring. The research question for the thesis is thefollowing:
"To what extent is tailoring necessary to carry out a successful change process?"
To be able to conclude, we performed qualitative research with respondents from Mind.Through interviews, we discovered several interesting findings such as tailoring causingchallenges for new employees, as there is no "recipe" for how to execute the various parts ofthe organizational change processes. This means that new employees must learn from themore experienced employees, which is time-consuming and causes unnecessary use oflimited resources.
The counterpart of tailoring is standardization. The thesis will also shed light onstandardization as an alternative to tailoring, and look at knowledge organizations’opportunities to utilize both tailoring and standardization to maximize efficiency during thechange process. The concept of “Lean Management” is an important theory used throughoutthe thesis, in addition to Kotter and Lewin who are known for their theories on organizationalchange processes. Sensemaking will also have its place in the thesis to highlight theimportance of reducing uncertainty in organizations.
The results from the thesis tend towards tailoring being a necessity in knowledgeorganizations, as a complete standardization would result in the company no longer being aknowledge organization. Nevertheless, through theory and findings from the research, severalthings point in the direction that a certain degree of standardization would be both effectiveand beneficial.
