A review of Kotter's eight-step change model: Enlightened by the case of the implementation of a new feed technology in Norway Royal Salmon

Abstract

Sammendrag Det har vært en økende interesse for den teknologiske utviklingen innen lakseoppdrettsnæringen de siste årene, ifølge Kjetil Korsnes som er forsker innen fiskehelse på Nord Universitet (Tekna, 2018). Samtidig er lakseoppdrettsnæringen betraktet som en bransje der endringer oppstår raskt (Nofima, 2019). I denne masteroppgaven skal vi evaluere hvordan Norway Royal Salmon implementerte en teknologisk endring på to av deres lokasjoner. På sensommeren 2019 implementerte de et operativt beslutningsverktøy til fôring, levert av Spillfree Analytics. I denne evalueringen vil vi ta utgangspunkt i det teoretiske rammeverket til Kotter, ved å benytte hans 8-stegs endringsmodell (Kotter, 1995).

Forskningsspørsmålene vi har utformet og vil forsøke å besvare i denne oppgaven er som følger,

"Hvordan kan Kotters 8-stegs endringsmodell benyttes i Norway Royal Salmons implementering av en ny fôringsteknologi?"

"Hvilke barrierer og muligheter opplever Norway Royal Salmon når de implementerer teknologiendringer i form av en ny fôrkontrolløsning?"

For å besvare disse forskningsspørsmålene har vi gjennomført en kvalitativ casestudie bestående av åtte semistrukturerte intervjuer med ansatte fra NRS, lokalisert på tre ulike lokasjoner. Vi har også hatt to telefonmøter med vår kontaktperson i NRS. I tillegg har vi mottatt viktig informasjon om det operative beslutningsverktøyet fra to møter med administrerende direktør i Spillfree Analytics. Vi har også lest viktig informasjon på bransjespesifikke nettsteder. De empiriske funnene ble brukt sammen med det teoretiske grunnlaget for å presentere analysen, og ytterligere svare på forskningsspørsmålene.

Forskningen vår evaluerer hvilke av trinnene i Kotters 8-stegs endringsmodell som kan brukes, og viderefører hvilke barrierer og muligheter NRS opplever under implementeringen av Spillfree Analytics operative beslutningsverktøy til fôring. Vi vil ta utgangspunkt i de barrierene og mulighetene vi har identifisert, til å utvikle en praktisk guide som NRS kan bruke som inspirasjon når de implementerer nye teknologier eller løsninger i fremtiden.

Abstract There has been an increasingly interest for the technological evolution within the salmon farming industry over the last years, according to Kjetil Korsnes (Tekna, 2018). Simultaneously, the industry is considered as one where changes occur rapidly (Nofima, 2019). In this master thesis, we are going to evaluate how Norway Royal Salmon implemented a technological change at two of their locations. In the late summer of 2019, they implemented a feed control solution supplied by Spillfree Analytics. This evaluation will be done through the theoretical framework of Kotter, by using his eight-step change model (Kotter, 1995).

The research questions we have formed, and will try to answer in this thesis are as follows,

“How can Kotter’s eight-step change model be applied in Norway Royal Salmon’s implementation of a new feed control solution?”

“Which barriers and opportunities are NRS experiencing when implementing technology change in the form of a new feed control solution?”

In order to answer these research questions, we have conducted a qualitative case study consisting of eight semi-structured interviews with employees from NRS, located at three different locations. We also had two telephone meetings with our contact in NRS. Additionally, we have received vital information about the feed control solution from two meetings with the CEO of Spillfree Analytics. We have also read essential information on aqua cultural websites. The empirical findings were used along with the theoretical foundation to present the discussion, and further answer the research questions.

Our research are deliberating on which of the steps in Kotter’s eight-step change model that can be applied, and further which barriers and opportunities NRS are experiencing during the implementation of Spillfree Analytics’ feed control solution. We will use the barriers and opportunities to develop a practical guide in which NRS can use as an inspiration when implementing new technologies or solutions in the future.
