Sammendrag
Hensikten med dette forskningsprosjektet er å få innsikt i hvordan organisasjoner kankommunisere omstillinger på en måte som skaper trygghet og forutsigbarhet for ansatte sompåvirkes av dem. Ved å intervjue ansatte ved TINE SA har vi fått et innblikk i hvordanansatte og ledere mener man bør gå frem ved en omstillingsprosess for at den skal opplevessom trygg og forutsigbar for alle ansatte. Mer konkret vil oppgaven fokusere på faktorer somtillit til ledelsen, deling av informasjon, timing og tidsbruk, samt viktigheten av dette iomstillingsprosesser. Prosjektets teoretiske forankring ligger i begrepene kommunikasjon,tillit og informasjon.
For å belyse problemstillingen i dette forskningsprosjektet er en kvalitativ metode i form avdybdeintervjuer blitt benyttet. Utvalget i prosjektet består av fire ansatte ved TINE Tunga.Mer konkret er det intervjuet en tidligere ansatt, anleggssjefen ved TINE Tunga,hovedtillitsvalgt i fagforeningen for hele TINE, og en som er hovedtillitsvalgt på Tunga ogomstillingstillitsvalgt i hele TINE. Informantene ble intervjuet om deres personligeerfaringer, meninger og opplevelser av omstillings- og endringsprosesser i TINE. De errekruttert på bakgrunn av deres ulike roller og arbeidsoppgaver i organisasjonen, for å gi etbilde av hvordan TINE Tunga håndterer kommunikasjon av omstillingsprosesser og hvordandette påvirker ansatte hos dem.
Resultatene fra forskningsprosjektet viser at ansatte vil ha mest mulig informasjon omframtidige omstillingsprosesser, og foretrekker heller for mye enn for lite. Her ble detidentifisert forskjeller i svar fra den tidligere ansatte og nåværende anleggssjef. Den tidligereansatte syntes det var for lite informasjon i løpet av perioden som ansatt. Anleggssjefenderimot mente at det var tilstrekkelig med informasjon, og til og med muligens for myeinformasjon for de ansatte å håndtere. Videre fremkom det av resultatene at timing og tid varviktige faktorer for å skape trygghet hos ansatte i en omstillingsprosess. Dersom omstillingerkommuniseres på feil tidspunkt, kan det føre til stress blant ansatte. Sammenhengen mellomkommunikasjon av omstilling og timingen den blir gjort, viste seg å være avgjørende da deansatte hadde opplevd at dette var noe som kunne medføre usikkerhet over tid tidligere. The purpose of this research project is to gain insight into how companies may communicaterestructuring in a way that feels safe and predictable for the affected employees. Byinterviewing employees at TINE SA, we have gained insight into how employees andmanagers think a restructuring process should be done in order to make it as safe andpredictable as possible for all employees involved. More concretely, the thesis will focus onfactors such as trust in management, information sharing, timing and time, and how this isimportant in restructuring processes. The project’s theoretical foundation lies in the conceptsof communication, trust and information.
In order to shed light on the topic in this research project a qualitative method, morespecifically in-depth interviews, has been used. The selection of people in the project consistsof four employees at TINE Tunga. More specifically, we have talked to a former employee,the superintendent, the employee representative for the trade union for the entire companyand the main employee representative at TINE Tunga who’s also the restructuring employeerepresentative for the entire company. The informants were interviewed about their personalexperiences and opinions on change processes and adjustments in TINE. They have beenrecruited on the basis of their various roles and tasks in the company, to illustrate how TINETunga handles communication of restructuring and how this affects their employees.
The results from the research project show that employees want as much information aspossible about future restructuring, and rather too much than too little. Differences wereidentified in responses from the former employee and leaders. The former employee felt likethere wasn’t enough information communicated, while the superintendent thought there wasmore than enough information, perhaps even too much for the employees to handle.Furthermore, the results identified that timing and the use of time were important factorswhen it comes to creating a safe environment for employees during restructuring. If bigchanges are communicated at the wrong time, it may lead to stress among the employees. Therelationship between communication of restructuring and the timing of it, proved to be crucialas the employees had experienced this as something that could lead to uncertainty in the past.
